According to a <a href=\"https:\/\/news.gallup.com\/poll\/241649\/employee-engagement-rise.aspx\" target=\"_blank\" rel=\"noopener\">2018 Gallup Poll<\/a>, 34 percent of U.S. workers are engaged, while only 13 percent are actively disengaged. Those numbers are the highest and lowest, respectively, they\u2019ve been since the poll started in 2000. One way employees become engaged is when their organizations have clear career paths for growth and promotions.<\/p>\n<h4><strong>Traditional Career Ladders and the Peter Principal<\/strong><\/h4>\n<p><a href=\"https:\/\/www.knowledgecity.com\/blog\/wp-content\/uploads\/2018\/10\/ahmet-ali-agir-771611-unsplash.jpg\"><img loading=\"lazy\" class=\"aligncenter size-full wp-image-6243\" src=\"https:\/\/www.knowledgecity.com\/blog\/wp-content\/uploads\/2018\/10\/ahmet-ali-agir-771611-unsplash.jpg\" alt=\"career pathing\" width=\"5731\" height=\"3639\" \/><\/a><\/p>\n<p>In the past, promotions could be given for a variety of reasons, many of them having nothing to do with competence or ability. Remember the <a href=\"https:\/\/www.forbes.com\/sites\/roddwagner\/2018\/04\/10\/new-evidence-the-peter-principle-is-real-and-what-to-do-about-it\/#3bf6b28d1809\" target=\"_blank\" rel=\"noopener\">Peter Principle<\/a>? Developed in 1968 by Laurence J. Peter, it states:<\/p>\n<p><em>\u201cIn a hierarchy, every employee tends to rise to his level of incompetence.\u201d<\/em><\/p>\n<p>What it boils down to is promotions were regularly given, based on performance in certain areas, until employees reached a point where they were no longer competent to do the jobs they attained.<\/p>\n<p>If you look at your own organization, you may see evidence of managers in over their heads, or sales directors who knew how to sell but not how to plan or manage a team. This isn\u2019t good for the organization, and it can be frustrating for employees to work for these supervisors.<\/p>\n<p>While organizations have always had career <a href=\"https:\/\/www.shrm.org\/resourcesandtools\/tools-and-samples\/toolkits\/pages\/developingemployeecareerpathsandladders.aspx\" target=\"_blank\" rel=\"noopener\">ladders<\/a>, they were based on moving in a linear fashion from employee to manager to executive, regardless of individual talents, skills and abilities. Career pathing takes a different approach. It includes different forms of career progression, using traditional career ladders, dual career ladders, and horizontal career moves.<\/p>\n<h4><strong>Career Pathing to Retain Employees<\/strong><\/h4>\n<p>When employers invest money to hire, train and retain employees, it is disappointing and financially draining to have employees\u00a0leave after a few years on the job. For many millennial and Generation Z employees, offering new <a href=\"https:\/\/www.knowledgecity.com\/en\/library\/10365\/business\/career-development\/course\/career-coaching\/\" target=\"_blank\" rel=\"noopener\">opportunities <\/a>to learn and acquire different skills has become a requirement for loyalty. Career pathing can be one means to combat the loss of potentially long-term stellar employees.<\/p>\n<p>Designing an individual career path for employees is not as difficult as it sounds. First, you can have your employees do most of the <a href=\"https:\/\/www.knowledgecity.com\/en\/library\/10325\/business\/career-development\/course\/career-success-strategies\/\" target=\"_blank\" rel=\"noopener\">planning<\/a>.<\/p>\n<h4><strong>Ask them to draw up their own career <a href=\"https:\/\/www.thebalancecareers.com\/career-pathing-1918080\" target=\"_blank\" rel=\"noopener\">path <\/a>by:<\/strong><\/h4>\n<ul>\n<li>Deciding on their own career goals and desired jobs<\/li>\n<li>Putting the career path in writing<\/li>\n<li>Owning the career path by seeking a mentor, developing skills, and applying for internal job openings<\/li>\n<\/ul>\n<h4><strong>If your organization does not have a career pathing development process, you can start one within your department or area by offering:<\/strong><\/h4>\n<ul>\n<li>Detailed job descriptions, specifications and required competencies<\/li>\n<li>A responsive and supportive internal job application process<\/li>\n<li>Access to employees currently holding open positions<\/li>\n<li>On-the-job developmental and training opportunities<\/li>\n<li>Mentoring<\/li>\n<li>Promotions<\/li>\n<li>Transfers and lateral moves<\/li>\n<li>Coaching<\/li>\n<li>A formal succession planning process<\/li>\n<\/ul>\n<p>Take time to sit down with your employees to discuss their career goals and where they want to be within your organization.<\/p>\n<h4><strong>Focus on <a href=\"https:\/\/www.fastcompany.com\/40490723\/how-to-help-build-employees-career-paths-so-they-dont-quit\" target=\"_blank\" rel=\"noopener\">three <\/a>career pathing areas:<\/strong><\/h4>\n<ol>\n<li><strong>Hindsight<\/strong> \u2013What has the employee accomplished so far?<\/li>\n<li><strong>Foresight <\/strong>\u2013 Look at the needs of the organization, industry and global changes.<\/li>\n<li><strong>Insight <\/strong>\u2013 Where does the employee\u2019s skills and interests intersect with the company\u2019s? Where is a good place to begin focusing?<\/li>\n<\/ol>\n<p>Once you have this baseline information, look around for opportunities employees can participate in within the company. Don\u2019t be afraid to give them a chance to use the idea of \u201ccareer calisthenics.\u201d This means they can get a <a href=\"https:\/\/www.forbes.com\/sites\/jomiller\/2017\/12\/16\/4-ways-to-execute-a-stretch-assignment-like-a-rock-star\/#d7a2d466f6aa\" target=\"_blank\" rel=\"noopener\">stretch assignment<\/a> to allow them to use their knowledge, newly acquired training, and mentoring abilities to move out of their own jobs and try new roles.<\/p>\n<p>The bottom line is individual career pathing within organizations is necessary to keep employees actively engaged and employed within your company. Career progression is no longer a desire. It is a necessity if you want to retain younger generations of workers. Figure out what your company will need. Start building a talent framework. Set employees up for career pathing, and provide training for managers on how to communicate, develop and assess their teams.
